| Resumo: | This study aims to analyze the working condition factors that influence turnover and the turnover intention at UFCA. Therefore, initially, documentary research was carried out in order to collect data on admissions, dismissals, and indicators of turnover between 2017 and 2021. From the data collected at this stage, the UFCA’s Turnover Panel was built through the PowerBI tool. Then, semi-structured interviews were carried out with former employees who left the Institution in the aforementioned period, so as to investigate their perceptions on the working conditions at UFCA and whether these conditions influenced their decision to leave the Institution. The interview guide was based on the taxonomy of working conditions developed by Borges et al. (2021). In order to avoid possible voluntary dismissals, the research also investigated, through a questionnaire application, whether the turnover intention by the employees in exercise is related to the working conditions at UFCA. For this purpose, the Turnover Intention Scale (Siqueira et al., 2014) and the Working Conditions Questionnaire (Borges et al., 2021) were used. Thus, this is a descriptive research with both qualitative and quantitative nature. The handling of the quantitative data occurred through descriptive statistics, analysis of variance (ANOVA), data crossing, chi-square test of independence, and Pearson’s correlation. The qualitative data were carried out through content analysis technique. The research results showed that the working condition factors, perceived by the majority of former employees, did not influence the dismissals of the Institution. At this stage, other factors that may have influenced turnover behavior were identified, namely: family, location, and personal and organizational motives. Regarding the turnover intention, the scores indicate its low level, influenced by individual factors such as age, family obligations (having children), form of entry, level of education, and search for employment alternatives. As for the working conditions, it was found that the most frequent factors perceived by the participants are informatization and management by objectives. In relation to the relationship between working conditions and turnover intention, it was observed a parallel among career, remuneration, and the existence of paid secondary activity in the Contractual and Legal Conditions dimension, as well as a weak positive correlation with the factor Violence in the Demands, Contradictions, and Material Conditions dimension. The dependence among the variables and the other working condition factors was rejected. The data also point to the Institution’s need for a better development of the following working condition factors: support and protection, flexibility in working hours, and respect for limitations. Therefore, it is expected that these results have produced data and information relevant to the University, providing managers with more knowledge so as to enable the improvement of working conditions and turnover. |
